A quasi-experimental study on flexible work arrangements and job satisfaction: The moderational and mediational roles of work social support, work-family conflict and work-life balance

Flexible work arrangements have become a popular concept in many companies and research endeavors because of their connection to positive employee and work outcomes. The present study examined the effect of flexible work arrangements (results only work environment [ROWE] and telecommuting) on job satisfaction. This study also examined the moderational role of work social support, and the mediational role of work-family conflict and work-life balance on this effect. A quasi-experimental design was used to collect data from 110 employees of a utility company. These employees were assigned to one of the three experimental conditions (ROWE, telecommuting, or control), and instructed to work in the assigned condition for 3 months. The participants completed a web-based survey including the key dependent measures (job satisfaction, work social support, work-family conflict, work-life balance) before and after the assignment. The results indicated that employees in the ROWE group experienced less work-family conflict and greater work-life balance, and reported greater job satisfaction. ROWE produced greater job satisfaction for the employees who had low work social support, as compared to those in the telecommuting group. Furthermore, work-life balance mediated the relationship between flexible work arrangements and work social support. These results suggest that flexibility at work, especially ROWE, can offer new opportunities for employees to reduce conflict between work and family, and find work-life balance.
