Özet
Araştırmanın amacı, duygusal sermayenin işten ayrılma niyeti ve özdeşleşme üzerinde etkisi ve bu etkide psikolojik dayanıklılığın aracılık rolünü ortaya koymaktır. Bu kapsamda teorik bir model oluşturulmuştur. Bilimsel yöntem ve süreçler takip edilerek bu modelin geçerliliği test edilmiştir. Bunun yanında duygusal sermaye ölçeği de bu araştırma kapsamında Türk kültürüne uyarlanmıştır. Araştırmanın diğer amacı, ulusal alanyazında daha önce üzerinde pek fazla çalışma yapılmayan duygusal sermaye konusunda literatüre katkı sağlamak ve bu kavram konusunda araştırmacıların ve uygulayıcıların dikkatini çekmektir. Oluşturulan teorik modelin test edilmesi için kamu kurumunda, sağlık kurumunda ve özel sektörde çalışan toplam 619 kişiden veri toplanmıştır. Toplanan veriler yapısal eşitlik modellemesi kullanılarak, SPSS ve AMOS istatistik programları ile analiz edilmiştir. Araştırma sonucunda duygusal sermayenin alt boyutlarının işten ayrılma niyeti, özdeşleşme ve psikolojik dayanıklılık üzerinde anlamlı olarak etkisinin olduğu sonucuna ulaşılmıştır. Duygusal sermayenin işten ayrılma niyeti üzerindeki etkisinde psikolojik dayanıklılığın aracılık rolünün olmadığı; duygusal sermayenin özdeşleşme üzerindeki etkisinde psikolojik dayanıklılığın aracılık rolünün olduğu bulunmuştur.

The aim of the research is to investigate the intention of the emotional capital to the turnover intention and its effect on identification and the mediating role of this affective psychological resilience. For this purpose, a theoretical model was established. The validity of this model was tested by following scientific methods and processes. In addition, the emotional capital scale will be adapted to Turkish culture within the scope of this research. The other aim of the study is to contribute to the literature on the emotional capital which has not been studied much before in the national literature and to attract the attention of researchers and practitioners on this concept. Data were collected from a total of 619 people working in public institutions, health institutions and the private sector to test the theoretical model. The collected data were analyzed using SPSS and AMOS statistical programs using structural equation modeling. As a result of the research, it is concluded that the sub dimensions of emotional capital are significantly influenced by the turnover intention, identification and psychological resilience. The effect of emotional capital on turnover intention is not mediated by psychological resilience; it is found that psychological resilience is mediated in the effect of emotional capital on identification.
