Özet

Bu araştırma, hemşirelerde iş stresi düzeyi ile sessiz istifa eğilimi arasındaki ilişkiyi incelemek ve bu değişkenleri etkileyen bireysel ve mesleki faktörleri belirlemek amacıyla tanımlayıcı ve ilişki arayıcı, kesitsel bir araştırma olarak gerçekleştirildi. Araştırmanın evrenini bir Şehir Hastanesi'nde görev yapan 1064 hemşire oluşturdu. Araştırmaya gönüllü olarak katılan hemşireler örneklemi oluşturdu (216). Veriler, Kişisel Bilgi Formu, İş Stresi Ölçeği-20 ve Sağlık Çalışanları İçin Sessiz İstifa Ölçeği kullanılarak toplandı. Elde edilen verilerin analizinde tanımlayıcı istatistikler, bağımsız örneklem t testi, tek yönlü varyans analizi, ki-kare analizi, Pearson korelasyon analizi ve doğrusal regresyon analizi kullanıldı. Hemşirelerin iş stresi düzeyi ile sessiz istifa eğilimi arasında istatistiksel olarak anlamlı ve pozitif yönlü bir ilişki saptandı. İş stresi arttıkça sessiz istifa eğiliminin de arttığı belirlendi. Ayrıca iş stresi yaşayan hemşirelerde sessiz istifa toplam puanı ile kişisel düşünce ve mobbing algısı alt boyut puanlarının daha yüksek olduğu bulundu. İş stresinin en önemli nedenleri arasında aşırı iş yükü, rol belirsizliği, yetersiz dinlenme ve yönetimden yeterli destek alamama yer alırken; sessiz istifa eğiliminin başlıca nedenlerinin yoğun çalışma temposu, değer görmeme algısı, ekip içi iletişim sorunları ve belirsiz görev tanımları olduğu belirlendi. Sosyodemografik ve mesleki değişkenlere göre yapılan analizlerde, iş stresi ve sessiz istifa düzeylerinde anlamlı farklılıkların sınırlı olduğu saptandı. Bu bulgu, iş stresi ve sessiz istifa eğiliminin bireysel özelliklerden ziyade örgütsel ve çalışma koşulları ile ilişkili olduğunu düşündürdü. Sonuç olarak, hemşirelerde iş stresinin sessiz istifa eğilimini artırdığı ve bu durumun örgütsel faktörlerle yakından ilişkili olduğu belirlendi. Bu doğrultuda iş yükünün dengelenmesi, rol netliğinin sağlanması, yönetici desteğinin artırılması ve çalışma ortamında psikososyal güvenliğin güçlendirilmesi önerildi.

This study was conducted as a descriptive and exploratory cross-sectional study to examine the relationship between job stress levels and the tendency toward quiet quitting among nurses and to identify the individual and occupational factors influencing these variables. The study population consisted of 1,064 nurses working at a city hospital. The sample consisted of nurses who voluntarily participated in the study (216).Data were collected using the Personal Information Form, the Job Stress Scale-20, and the Quiet Quitting Scale for Healthcare Workers. Descriptive statistics, the independent samples t-test, one-way analysis of variance, chi-square analysis, Pearson correlation analysis, and linear regression analysis were used to analyze the data. A statistically significant and positive relationship was found between nurses' job stress levels and their tendency toward quiet quitting. It was determined that as job stress increased, the tendency toward quiet quitting also increased. Additionally, it was found that among nurses experiencing job stress, the total quiet quitting score, as well as the subscale scores for personal thoughts and perceived mobbing, were higher. While the primary causes of job stress included excessive workload, role ambiguity, insufficient rest, and lack of adequate support from management; the main causes of the tendency toward quiet quitting were identified as a hectic work pace, a sense of not being valued, team communication issues, and unclear job descriptions. This finding suggests that work stress and the tendency toward quiet quitting are related to organizational and working conditions rather than individual characteristics.In conclusion, it was determined that work-related stress increases the tendency toward quiet quitting among nurses, and this phenomenon is closely linked to organizational factors. Accordingly, it was recommended to balance workloads, ensure role clarity, increase managerial support, and strengthen psychosocial safety in the workplace.
