This study is an attempt in relating goal orientation studies with organization literature. The aim of this study is to examine goal orientations of working people. People's goal orientations, whether they are learning oriented or performance oriented, were assessed from their answers to the Goal Orientation Scale. The relations between goal orientations and work related behaviors were investigated. After an extensive literature review, hypotheses of the study were presented. Then, method and results were gIven. Finally, the findings were discussed and some implications were made. The participants were 181 middle-management employees of the two companies of the Koy Group. The Organizational Commitment Scale of Wasti (1998) was used to measure the organizational commitment of the employees. Scales assessing the goal orientations, importance of job outcomes, job outcome expectations, perceived job alternatives and failure attributions were developed as a result of an extensive literature reVIew. The scales were revised after the pilot study. Results of the empirical study showed that learning goal oriented individuals had higher affective than continuance commitment. Performance goal oriented individuals were found to have higher continuance commitment than affective commitment. Continuance committed individuals attributed their poor performance to low ability rather than to low effort. Scores on performance goal orientation were positively related to the importance of extrinsic outcomes. The expected relation between scores on learning goal orientations and outcome expectations was not supported. The interaction between affective commitment and performance goal in their effect on perceived job alternatives was also not observed. Most of the goal orientation studies were conducted on children in classroom settings. This study contributes to the understanding of importance of goal orientations in work settings. The literature review made at the beginning of the study provides an indepth knowledge to the subjects of goal orientation and organizational commitment. It has several implications for business and for education sector. In addition, it provides an insight for future research.
