Multicultural teams are becoming the norm rather than the exception and effective communication is a key factor for the success of those teams. More recently, globalization and modern communication technologies have contributed to the prevalence of multicultural teams and fast communication paths, creating additional communication challenges. This dissertation researches dynamics of multicultural teams (risks, opportunities, the ways to utilize opportunities and to deal with risks) and introduces an empirically validated and web-based communication model for multicultural teams (comMCT) aiming to facilitate effective communication needed for successful teamwork. The model was developed through a comprehensive literature review and a qualitative field study. In the literature study, more than 150 studies on the following three domains were qualitatively and systematically analyzed: effects of culture on individual behaviors, effects of diversity on teams, and dynamics of multicultural teams. In the field study, expert interviews were conducted with subject matter experts, i.e., an international sample of 21 project managers with experience in managing/working in multicultural teams. The results of the expert interviews were evaluated through content analysis. The basic assumption in the model is the forward-directed actualizing tendency which is inherent in living organism. Two fundamental approaches of this study are person-centered approach and value-in-diversity approach. The comMCT consists of four modules: structural, functional, organizational, and interpersonal/behavioral. Each module encompasses several elements addressing technical, cognitive, behavioral, and attitudinal features and competencies required for effective communication in multicultural teams. The model is intended to provide an easily and ubiquitously accessible resource for novice managers and team members, and to serve as a checklist for experienced professionals who can check their practices against the model and get inspiration for expanding their communicative repertoire in multicultural teams. As a proof of concept, comMCT was validated through a second field study with another set of subject matter experts, i.e., a sample of 15 international project managers with managing/working in multicultural teams. In this study, the model comMCT was evaluated on 7 criteria: completeness, structure, language, redundancy, understandability, originality, and usefulness. The model was rated as good or very good on all criteria except for redundancy. Overall, the comMCT was considered helpful and useful for supporting intercultural, work-related communication. Yet, further research and incremental optimization are needed in this domain.
