Using the Job Demands-Resources model as a theoretical framework, this study examines the relationships between job demands (role conflict, role ambiguity, and work-family conflict) and burnout (exhaustion, cynicism, and reduced professional efficacy), as well as the effect of job resources (supervisor support and coworker support) on burnout and job demands-burnout relationships. Participants were 250 Turkish police officers working in the Istanbul Police Department. Data were collected using a survey questionnaire. A series of hierarchical multiple regression analyses were conducted to test the research hypotheses. Results showed that higher levels of job demands, particularly role conflict and role ambiguity, were associated with higher levels of exhaustion, cynicism, and reduced professional efficacy. Higher levels of job resources were associated with lower levels of exhaustion, cynicism, and reduced professional efficacy. Supervisor support buffered the relationship between role conflict and exhaustion, as well as the relationship between role conflict and cynicism. Coworker support, on the other hand, buffered the relationship between role ambiguity and exhaustion and the relationship between role conflict and reduced professional efficacy. Some reverse-buffering effects were also observed. As work-family conflict increased, officers perceiving high levels of coworker support reported greater exhaustion, compared to their counterparts perceiving low levels of coworker support. Similarly, as officers experienced additional role conflict, reported levels of cynicism significantly increased when coworker support was high. Further, under conditions of high coworker support, higher role ambiguity scores were associated with higher levels of reduced professional efficacy. Supplementary relative weight analyses indicated that in general job demands were more important predictors of exhaustion, while job resources were more important predictors of cynicism and reduced professional efficacy. Suggestions for potential interventions to minimize burnout are discussed in light of the study results.
